Abstract
Penelitian ini dilakukan untuk mengukur dan mengeksplorasi motivasi guru, yang dikonseptualisasikan sebagai komitmen dan kepuasan kerja guru, berdasarkan teori Maslow dan teori Herzberg dalam konteks guru EFL Indonesia di SMA perkotaan. Empat puluh dua guru dari dua puluh enam sekolah menengah perkotaan, baik negeri maupun swasta, digunakan dalam penelitian ini. Sebuah studi metode campuran, dengan menggunakan desain sekuensial penjelasan dilakukan. Pada tahap kuantitatif, para peserta menyelesaikan dua instrumen; salah satunya adalah skala Likert tentang motivasi guru, dengan item yang berfokus pada komitmen dan kepuasan kerja guru, dan yang lainnya adalah penilaian pilihan ganda terhadap kompetensi guru. Statistik deskriptif digunakan untuk mengidentifikasi dan mengevaluasi tingkat motivasi guru dan kompetensi mengajar mereka secara keseluruhan. Hasilnya menunjukkan bahwa pelatihan dan pengakuan merupakan faktor penting yang mempengaruhi kompetensi guru. Analisis regresi diterapkan untuk menguji kontribusi motivasi guru terhadap kompetensi guru. Temuan juga menunjukkan bahwa motivasi guru berkontribusi terhadap kompetensi guru. Dalam tahap kualitatif, kuesioner terbuka dan observasi kelas dilakukan dengan empat peserta untuk menjelaskan dan memperdalam pemahaman tentang hasil kuantitatif. Metode komparatif konstan digunakan untuk menganalisis data. Temuan menunjukkan bahwa tingginya motivasi guru terkait dengan faktor intrinsik. Guru dengan motivasi tinggi dan rendah memiliki konsep diri yang berbeda. Konsep diri yang lebih baik yang dimiliki para guru, semakin baik motivasinya, dan kompetensinya menjadi lebih baik. Lingkungan kerja, baik fisik maupun non fisik, merupakan faktor yang dapat mengurangi motivasi para guru. Jadi perhatian harus diberikan pada lingkungan kerja.---- This research study was conducted to measure and explore the nature of teachers’ motivation with respect to the teachers’ job commitment and satisfaction, proposed by Maslow Need Theory and Herzberg Theory in the context of Indonesian EFL teachers at urban senior high schools. Forty-two teachers from twenty-six urban high schools, both public and private, were utilized in this study. A mixed method study, employing an explanatory sequential design was undertaken. In the first quantitative phase, participants completed two paper-and-pencil instruments; one was a Likert-type inventory on teachers’ motivation, with items that focused on job commitment and job satisfaction, and the other was a fact-based, multiple choice assessment of teachers’ competence. Descriptive statistics were used to identify and evaluate the teachers’ levels of motivation and their overall teaching competence. Regression analysis was applied to examine the contributions of teachers’ motivation to the teachers’ competence. The results revealed that training and recognition were the significant factors that influence the teachers’ competence. Findings showed that the teachers’ motivation contributed to the teachers’ competence. In the follow-up qualitative phase, open-ended questionnaire and classroom observation were undertaken with four participants to explain and deepen understanding of the quantitative results. The data were subjected to the constant comparative method. Findings showed that the high motivation of teachers was related to the intrinsic factors. Teachers with high and low motivation had the different self-concepts. The better self-concept the teachers had, the better the motivation was, and the competence got better. The working environment, both physical and non-physical, was the factor that could decrease the teachers’ motivation. So the attention should be paid to the working environment.
