    Abstract

    Peningkatan jumlah penyandang kebutuhan khusus di Indonesia menimbulkan tantangan dalam aksesibilitas dan kesempatan kerja yang dapat diatasi melalui penciptaan lingkungan kerja inklusif berbasis komunikasi adaptif, sebagaimana yang diterapkan di Dali Cafe Bandung. Penelitian ini bertujuan untuk mengkaji fenomena komunikasi inklusif di lingkungan kerja, menggali strategi komunikasi yang diterapkan oleh pengurus Yayasan Budaya Individu Spesial (YBUIS), dan memaknai dampaknya terhadap kinerja serta kesejahteraan pegawai. Model komunikasi dua arah simetris (Grunig & Hunt) digunakan untuk menganalisis strategi komunikasi, sedangkan teori koorientasi organisasi (Broom & Dozier) digunakan untuk memahami keselarasan nilai antara pengurus dan pegawai. Penelitian ini menggunakan pendekatan kualitatif dengan metode fenomenologi yang dilaksanakan di Dali Cafe Bandung selama dua bulan. Data dikumpulkan melalui wawancara mendalam terhadap tiga informan yang berinteraksi langsung dengan pegawai berkebutuhan khusus. Kemudian, dianalisis melalui tahapan reduksi data, penyajian data, dan penarikan kesimpulan. Hasil penelitian menunjukkan bahwa (1) komunikasi inklusif tercermin dalam interaksi empatik dan adaptif terhadap kebutuhan pegawai berkebutuhan khusus, meskipun dihadapkan pada hambatan seperti keterbatasan artikulasi, konsentrasi, serta dinamika emosional; (2) Strategi komunikasi mencakup komunikasi dua arah, SOP kerja yang fleksibel dan mudah dipahami, serta ruang komunikasi informal dengan umpan balik konstruktif; dan (3) Strategi tersebut berdampak pada peningkatan kinerja, kesejahteraan psikososial, serta terciptanya lingkungan kerja yang harmonis dan setara. Pembaruan penelitian ini terletak pada pengembangan strategi komunikasi inklusif yang aplikatif bagi pegawai berkebutuhan khusus, terutama penyandang tunagrahita di lingkungan kerja. Penelitian ini berkontribusi dalam memperkaya kajian komunikasi organisasi inklusif dalam konteks pemberdayaan penyandang disabilitas di lingkungan kerja. The growing number of individuals with special needs in Indonesia has led to increasing challenges in accessibility and equal employment opportunities. These challenges can be addressed through the creation of inclusive work environments supported by adaptive communication, as exemplified by Dali Cafe Bandung. This study aims to examine the phenomenon of inclusive communication in the workplace, explore the communication strategies implemented by the management of Yayasan Budaya Individu Spesial (YBUIS), and interpret their impact on employee performance and well-being. The symmetrical two-way communication model (Grunig & Hunt) is employed to analyze communication strategies, while the organizational co-orientation theory (Broom & Dozier) is used to understand the alignment of values between management and employees. This research adopts a qualitative approach with a phenomenological method and was conducted over two months at Dali Cafe Bandung. Data were collected through in-depth interviews with three informants who interact directly with employees with special needs, and analyzed through the stages of data reduction, data display, and conclusion drawing. The results reveal that (1) Inclusive communication is reflected in empathetic and adaptive interactions tailored to the needs of employees with disabilities, despite challenges such as limited articulation, concentration, and emotional regulation; (2) Communication strategies include two-way communication, flexible and easily understood work SOPs, and informal communication spaces that facilitate constructive feedback; and (3) These strategies have contributed to improved performance, psychosocial well-being, and the creation of a harmonious and equitable work environment. The novelty of this study lies in the development of applicable inclusive communication strategies for employees with special needs, particularly individuals with intellectual disabilities (tuna grahita). This study contributes to the enrichment of inclusive organizational communication discourse in the context of empowering persons with disabilities in the workplace.
