abstract: Kepemimpinan spiritual merupakan kepemimpinan yang dilandaskan pada nilai-nilai spiritual dalam mencapai tujuan. Tujuan penelitian ini adalah untuk menguji mediasi budaya kerja guru pada pengaruh kepemimpinan spiritual kyai terhadap mutu lulusan di pondok pesantren se-Kabupaten Bandung Barat. Penelitian ini menggunakan pendekatan kuantitatif. Populasi dalam penelitian ini adalah para lulusan pesantren di Kabupaten Bandung Barat dengan jumlah sampel 118 responden yang diperoleh dengan purposive sampling. Teknik Analisa data yang digunakan adalah teknik analisis jalur (path analysis) dengan bantuan software JASP versi 0.19.1. Hasil analisis data menunjukan bahwa kepemimpinan spiritual berpengaruh positif secara signifikan terhadap budaya kerja guru. Adapun budaya kerja guru juga berpengaruh positif secara signifikan terhadap mutu lulusan. Sedangkan untuk pengaruh kepemimpinan spiritual terhadap mutu lulusan secara langsung bernilai positif dan signifikan. Selanjutnya, kepemimpinan spiritual berpengaruh secara positif dan signifikan terhadap mutu lulusan pesantren dengan dimediasi oleh budaya kerja guru secara parsial. Implikasi dari penelitian ini adalah bahwa gaya kepemimpinan spiritual ini dapat meningkatkan mutu lulusan pesantren dengan membangun budaya kerja guru yang positif di lingkungan pesantren. 

Spiritual leadership is leadership that is based on spiritual values in achieving goals. The aim of this research is to examine the mediation of teacher work culture on the influence of kyai spiritual leadership on the quality of graduates in Pondok Pesantren throughout West Bandung Regency. This research uses a quantitative approach. The population in this study were Pondok Pesantren graduates in West Bandung Regency with a sample size of 118 respondents obtained by purposive sampling. The data analysis technique used is a path analysis technique with the help of JASP software version 0.19.1. The results of data analysis show that spiritual leadership has a significant and positive effect on teacher work culture.. Meanwhile, teacher work culture also has a significant and positive effect on the quality of graduates. Beside that, the influence of spiritual leadership on the quality of graduates is directly significant and positive. In the other hand, spiritual leadership has a significant and positive effect on the quality of Islamic boarding school graduates, partially mediated by teacher work culture. The implication of this research is that spiritual leadership style can improve the quality of pesantren graduates by building a positive teacher work culture in the Pondok pesantren environment.
