Abstract

Penelitian ini bertujuan untuk memecahkan masalah tingginya tingkat turnover intention melalui pengujian teori yang menyatakan adanya pengaruh kompensasi terhadap tingkat turnover intention dan adanya pengaruh job insecurity terhadap tingkat turnover intention. Permasalahan yang dikaji pada penelitian ini adalah niat seseorang untuk berpindah kerja (Turnover Intention). Terjadinya turnover intention dipengaruhi oleh adanya faktor internal organisasi, faktor yang mempengaruhi terjadinya turnover intention, diantaranya: usia, lama kerja, tingkat pendidikan, ketertarikan terhadap organisasi, kepuasan kerja, budaya organisasi, kompensasi yang minim, dan ketidakamanan kerja (job insecurity) yang dirasakan pegawai (Siagian, 2004). Penelitian ini terdiri dari 3 variabel, yaitu Kompensasi (X1) dengan indikator kelayakan, kesesuaian, dan kepuasan atas gaji yang diterima serta bonus dan fasilitas yang diterima; Job Insecurity (X2) dengan indikator adanya isu, konflik, kegelisahan, kebermaknaan pekerjaan, ketidaksesuaian pekerjaan, dan pergantian pengurus; dan Turnover Intention (Y) dengan indikator adanya pikiran, keinginan, kemungkinan untuk meninggalkan tempat kerja dan merasa tempat bekerja kurang memiliki masa depan yang baik. Metode penelitian yang digunakan adalah metode survei eksplanatory. Teknik pengumpulan data dilakukan dengan cara menyebarkan angket kepada 84 guru sebagai responden. Teknik analisis data dan pengujian hipotesis menggunakan analisis regresi ganda. Hasil penelitian menyimpulkan terdapat pengaruh negatif dan signifikan kompensasi terhadap turnover intention, juga terdapat pengaruh positif dan signifikan job insecurity terhadap turnover intention. Dengan saran yang mengacu pada indikator terendah pada variabel bebas, yaitu kepuasan atas gaji yang diterima. Pemberian gaji dengan bentuk kompensasi lainnya dapat diperhitungkan terlebih dahulu dengan beban kerja juga hasil pekerjaan guru. Dan indikator terendah selanjutnya adalah adanya isu-isu. Diharapkan sekolah mampu meredam isu-isu yang beredar disekolahan, yang mampu membuat guru merasa terancam atau kurang nyaman untuk bekerja dilingkungan tersebut. Kata Kunci: Job Insecurity, Kompensasi, Turnover Intention This study aims to solve the problem of the high level of turnover intention through testing the theory which states that there is an effect of compensation on the level of turnover intention and the effect of job insecurity on the level of turnover intention. The problem studied in this study is a person's intention to change jobs (Turnover Intention). The occurrence of turnover intention is influenced by internal organizational factors, factors that influence the occurrence of turnover intention, including: age, length of work, level of education, interest in the organization, job satisfaction, organizational culture, compensation, and perceived job insecurity employees (Siagian, 2004). This study consists of 3 variables, namely Compensation (X1) with indicators of eligibility, suitability, and satisfaction with the salary received as well as bonuses and facilities received; Job Insecurity (X2) with indicators of issues, conflicts, anxiety, meaningfulness of work, job incompatibility, and change of management; and Turnover Intention (Y) with indicators of thoughts, desires, the possibility to leave the workplace and feel that their place of work lacks a good future. The research method used is an explanatory survey method. Data collection techniques were carried out by distributing questionnaires to 84 teachers as respondents. Data analysis techniques and hypothesis testing using multiple regression analysis. The results of the study conclude that there is a negative and significant effect of compensation on turnover intention, there is also a positive and significant effect of job insecurity on turnover intention. With suggestions that refer to the lowest indicator on the independent variable, namely satisfaction with the salary received. The provision of salaries with other forms of compensation can be calculated in advance with the workload as well as the work of the teacher. And the next lowest indicator is the existence of issues. It is hoped that schools will be able to reduce issues circulating in schools, which can make teachers feel threatened or uncomfortable to work in that environment.
