Abstract
Kinerja pegawai yang optimal merupakan salah satu faktor kunci dalam pencapaian tujuan perguruan tinggi. Namun, hasil penilaian kinerja pegawai Perguruan Tinggi Swasta di Wilayah Sukabumi dalam tiga tahun terakhir menunjukkan adanya fluktuasi, dengan rata-rata nilai kinerja di bawah angka 85. Hal ini mengindikasikan perlunya telaah terhadap faktor-faktor yang memengaruhinya. Penelitian ini bertujuan untuk menganalisis pengaruh lingkungan kerja dan stres kerja terhadap kinerja pegawai, dengan komitmen organisasional sebagai variabel mediasi. Seluruh populasi yang terdiri dari 181 pegawai dijadikan sampel. Metode yang digunakan adalah pendekatan kuantitatif dengan teknik analisis deskriptif dan verifikatif menggunakan bantuan perangkat lunak SmartPLS 3.0. Hasil analisis deskriptif menunjukkan bahwa lingkungan kerja berada pada kategori kondusif, stres kerja rendah, komitmen organisasional dan kinerja pegawai berada pada kategori tinggi. Hasil penelitian verifikatif menunjukkan bahwa lingkungan kerja berpengaruh signifikan terhadap komitmen organisasional, stres kerja tidak berpengaruh signifikan terhadap komitmen organisasional, lingkungan kerja, stres kerja dan komitmen organisasional berpengaruh signifikan terhadap kinerja pegawai, komitmen organisasional secara signifikan memediasi pengaruh lingkungan kerja terhadap kinerja pegawai, serta komitmen organisasional tidak signifikan memediasi pengaruh stres kerja terhadap kinerja pegawai. Perguruan Tinggi Swasta di Wilayah Sukabumi diharapkan dapat meningkatkan apresiasi terhadap pegawai, pengelolaan beban kerja, penguatan komitmen normatif dan peningkatan kuantitas hasil kerja pegawai. Implikasi dari kinerja pegawai yang tinggi yaitu peningkatan produktivitas individu dan perguruan tinggi. Kata kunci: lingkungan kerja, stres kerja, komitmen organisasional, kinerja pegawai. Optimal employee performance is a key factor in achieving institutional goals. However, performance evaluations of employees at private universities in the Sukabumi region over the past three years have shown fluctuations, with an average performance score below 85. This indicates the need to examine the factors that influence performance. This study aims to analyze the effect of the work environment and work stress on employee performance, with organizational commitment as a mediating variable. The entire population, consisting of 181 employees, was used as the research sample. A quantitative approach was employed, with descriptive and verification analysis techniques using SmartPLS 3.0 software. The descriptive analysis results showed that the work environment was categorized as conducive, work stress was low, and both organizational commitment and employee performance were in the high category. The verification results revealed that the work environment significantly affects organizational commitment, while work stress does not. Furthermore, the work environment, work stress, and organizational commitment have a significant direct effect on employee performance. Organizational commitment significantly mediates the relationship between the work environment and employee performance but does not significantly mediate the effect of work stress on performance. Based on these findings, Private Universities in the Sukabumi Region are expected to enhance employee appreciation, manage workloads effectively, strengthen normative commitment, and improve the quantity of work output. The implication of high employee performance is increased productivity at both the individual and institutional levels.
