    Abstract

    ABSTRAK Riadh Alfy, 2308235, Pengaruh Kepemimpinan Blue Ocean dan Transformasi Digital terhadap Kinerja Pegawai Dimediasi Employee Engagement (Survei terhadap Pegawai Generasi Z pada PT. Pindad di Kota Bandung); di bawah bimbingan Prof. Dr. Dra. Janah Sojanah, M.Si. dan Prof. Dr. H. A. Sobandi, M.Si., M.Pd. Penelitian ini menganalisis pengaruh Kepemimpinan Blue Ocean dan Transformasi Digital terhadap Kinerja Pegawai, dengan Employee Engagement sebagai variabel mediasi, pada pegawai Generasi Z di PT. Pindad (Persero) Kota Bandung. Fenomena pergeseran demografi tenaga kerja menuju Generasi Z serta ketidakseimbangan antara pertumbuhan kinerja keuangan dan capaian Key Performance Indicator (KPI) menjadi latar belakang penelitian ini. Metode yang digunakan adalah survei eksplanatori dengan desain cross-sectional, melibatkan 117 responden yang diambil dari populasi 174 pegawai Generasi Z menggunakan teknik proportionate stratified purposive sampling. Analisis data dilakukan dengan Partial Least Squares–Structural Equation Modeling (PLS-SEM). Hasil penelitian menunjukkan bahwa Kepemimpinan Blue Ocean berpengaruh positif signifikan terhadap Employee Engagement dan Kinerja Pegawai. Transformasi Digital berpengaruh positif signifikan terhadap Employee Engagement, namun tidak berpengaruh langsung terhadap Kinerja Pegawai. Employee Engagement berpengaruh positif signifikan terhadap Kinerja Pegawai dan memediasi pengaruh kedua variabel tersebut. Temuan ini memperkuat relevansi Social Exchange Theory dalam konteks BUMN sektor pertahanan dan menegaskan pentingnya kepemimpinan inovatif serta digitalisasi yang tepat dalam meningkatkan keterlibatan dan kinerja pegawai generasi muda. Pindad in Bandung City); supervised by Prof. Dr. Dra. Janah Sojanah, M.Si., and Prof. Dr. H. A. Sobandi, M.Si., M.Pd. This study examines the influence of Blue Ocean Leadership and Digital Transformation on Employee Performance, with Employee Engagement as a mediating variable, among Generation Z employees at PT. Pindad (Persero) in Bandung City. The research is motivated by the demographic shift toward a Generation Z workforce and the imbalance between financial performance growth and the achievement of Key Performance Indicators (KPIs) in recent years. An explanatory survey with a cross-sectional design was employed, involving 117 respondents drawn from a population of 174 Generation Z employees through proportionate stratified purposive sampling. Data were analyzed using Partial Least Squares–Structural Equation Modeling (PLS-SEM). The results reveal that Blue Ocean Leadership has a significant positive effect on both Employee Engagement and Employee Performance. Digital Transformation significantly enhances Employee Engagement but does not directly affect Employee Performance. Employee Engagement significantly improves Employee Performance and mediates the relationship between both independent variables and performance. These findings reinforce the relevance of Social Exchange Theory in the context of state-owned enterprises in the defense sector, underscoring the importance of innovative leadership and well-implemented digitalization in fostering engagement and enhancing the performance of young employees.
