    Abstract

    Endang Komesty Sinaga (2208803), “Sustainable Tourism Organization Performance Berbasis Green Human Resource Management di Industri Pariwisata Indonesia”. Di bawah bimbingan Prof. Dr. H. Edi Suryadi, M.Si., Prof. Dr. H. Eeng Ahman, MS., dan Dr. Hady Siti Hadijah, S.Pd., M.Si. Indonesia masih menghadapi tantangan dalam menerapkan Green Human Resource Management (GHRM) di industri pariwisata guna meningkatkan kinerja pariwisata berkelanjutan dan daya tarik destinasi secara keseluruhan. Penelitian ini bertujuan untuk mengkaji dan mengembangkan model kinerja organisasi pariwisata berkelanjutan melalui implementasi praktik Green Human Resource Management (GHRM) pada industri pariwisata di Indonesia. Dalam konteks persaingan bisnis global dan tuntutan keberlanjutan, organisasi di sektor pariwisata dituntut untuk mengintegrasikan nilai-nilai ramah lingkungan ke dalam pengelolaan sumber daya manusianya. Penelitian terkini mengenai keberlanjutan mengeksplorasi entitas melalui kacamata triple bottom line (lingkungan, sosial, dan ekonomi), dan banyak penekanan diberikan pada organisasi manufaktur. Namun, masih sedikit yang dieksplorasi terkait kinerja organisasi pariwisata berkelanjutan dalam industri jasa pada umumnya. Penelitian ini menguji pengaruh lima dimensi utama GHRM—green recruitment, green training and development, green performance appraisal, green rewards, dan green work-life balance—terhadap employee sustainable performance. Selanjutnya, ditelusuri hubungan antara employee sustainable performance dan sustainable tourism organization performance, dengan mempertimbangkan peran digital employee experience dan Organizational Citizenship Behaviour towards Environment (OCBE) sebagai variabel moderasi. Penyebaran kuesioner diberikan kepada 357 responden yang merupakan pimpinan/manajer yang mewakili industri pariwisata di Indonesia, yang terlibat dalam penelitian ini, melalui pendekatan probability sampling. Temuan dari penelitian ini menunjukkan bahwa empat dimensi utama Green Human Resource Management (GHRM) kecuali green rewards, berpengaruh signifikan terhadap employee sustainable performance, demikian pula employee sustainable performance berpengaruh signifikan terhadap sustainable tourism organization performance. Namun digital employee experience dan Organizational Citizenship Behavior towards Environment (OCBE) tidak memoderasi pengaruh employee sustainable performance terhadap sustainable tourism organization performance. Implikasi penelitian ini diharapkan dapat memberikan kontribusi teoretis dalam pengembangan kajian manajemen SDM hijau yang dapat mendorong kinerja organisasi secara tidak langsung melalui kinerja karyawan, khususnya dalam konteks industri pariwisata yang masih minim diteliti secara spesifik dan secara empiris memberikan wawasan strategis bagi para pemangku kepentingan industri pariwisata dalam meningkatkan daya saing dan organisasi yang berkelanjutan. Indonesia still faces challenges in implementing Green Human Resource Management (GHRM) in the tourism industry in order to improve sustainable tourism performance and overall destination attractiveness. This study aims to examine and develop a sustainable tourism organization performance model through the implementation of Green Human Resource Management (GHRM) practices in the tourism industry in Indonesia. In the context of global business competition and sustainability demands, organizations in the tourism sector are required to integrate environmentally friendly values into their human resource management. Current research on sustainability explores entities through the lens of the triple bottom line (environmental, social, and economic), and much emphasis is placed on manufacturing organizations. However, there is still little exploration related to sustainable tourism organization performance in the service industry in general. This study examines the influence of five main dimensions of GHRM—green recruitment, green training and development, green performance appraisal, green rewards, and green work-life balance—on employee sustainable performance. Furthermore, the relationship between employee sustainable performance and sustainable tourism organization performance is explored, considering the role of digital employee experience and Organizational Citizenship Behaviour towards Environment (OCBE) as moderating variable. The questionnaire was distributed to 357 respondents who are leaders/managers representing the tourism industry in Indonesia who were involved in this study, through a probability sampling approach. The findings of this study indicate that the four main dimensions of Green Human Resource Management (GHRM) except green rewards, have a significant effect on employee sustainable performance, and employee sustainable performance has a significant effect on sustainable tourism organization performance. However, digital employee experience and Organizational Citizenship Behaviour towards Environment (OCBE) do not moderate the effect of employee sustainable performance on sustainable tourism organization performance. The implications of this study are expected to provide theoretical contributions in the development of green HR management studies that can indirectly drive organizational performance through employee performance, especially in the context of the tourism industry which has not been studied specifically and empirically provides strategic insights for tourism industry stakeholders in improving competitiveness and sustainable organizations.
